How to build up and lead a unicorn-ready team

How to build up and lead a unicorn-ready gruppeHow to build up and lead a unicorn-ready teamOvernight success is a myth. This is true for leaders as well as for the companies they lead. While everyone agrees thatstartinga business is hard, the long journey toward making that business successful is the real challenge. It doesnt happen overnight, and it usually takes a decade or even longer. That is why in the most recent quarter, the 15 best-performing stocks in theSP 500had an average age of 50 years. If your company is going to leid only survive but also thrive for a decade and longer, you need to be prepared for the changes that will test your team. For leaders desiring to build a unicorn company a privately owned business with a valuation of $1 billion or more - this challenge is even greater.Following are some tips for assembling and developing a team that can help you navigate your forthcoming obstacles to growth, including the industry shifts brought on by the speed of innovati on.Make hiring decisions wiselyFor companies growing at an accelerated rate, whenyou hire can sometimes be just as important aswhoyou hire. Increasing your staff too quickly can lead to cash flow issues, resulting in downsizing and unengaged employees.Rather than hiring based on some abstract growth goal, make sure the decision to hire is based on an immediate or impending need. Put together organizational charts for how your company will look at five, 50 and even 500 employees and use them to inform which positions you should fill first and with what people. It is important to remember that the decision ofwhoto hire should also be based on your future needs. While your current situation may require you to hire a single sales resource, look for someone with broad potential who could eventually grow to run a division. This will set your team up to successfully accommodate the rapid growth of your firm.Adaptable people are keyOver the next 10 years, your company is going to travel over a very unpredictable trajectory. Your entire industry is also guaranteed to go through massive changes to which your employees will need to be able to adjust. When building your team, look for talent that has a proven record of adapting to change and who are excited by the unpredictability your company will experience. As stated above, individual roles will change and current skillsets may not be as relevant five years from now. Focus instead on candidates who have worked for companies or in industries that have experienced change and who have demonstrated their ability to thrive in that environment.Develop a deep benchWhile you should hire employees who can someday become leaders in their own right, the fact is that most of the top talent in your company now will not be around in 10 years. They will go elsewhere, drawn by new opportunities, or they may even start companies of their own. This means that your future executives will be the lower-level talent you are able to identify to day and develop for tomorrow.Align your employees with the companys visionArecent surveyfound 67% of millennials would leave a job that lacks growth opportunities and chances for leadership development. However, it isnt enough to simply offer training to help develop your employees skills. In order to build a team that is future-proof, you need to align the training and career planning you offer with the vision you have for the company. As you are working with employees to outline their career paths, make sure you are sharing the long-term plans for your business and how their growth is connected to that plan. When employees roles are clearly articulated as a valuable piece of the companys future success, they become more engaged and invested in achieving that vision. You will see a greater contribution from your employees today and higher retention through a vested interest in participating in the growth of tomorrow.Expect plans to fall apartWhile planning and employee development a re critical to building a team that will help you weather 10 years or more of growth, the fact is that employees will still leave you, innovations will shake up your industry and the plans you have carefully laid may have to be changed.Your ability to adapt to those changes and go with a plan B or even a plan C will go a long way in determining your companys chances of survival, not to mention your ability to achieve the coveted unicorn status. Learn to pivot quickly as things change on a dime.No leader can build a successful business alone. But creating a team that is forward-thinking, adaptable, engaged and unified under your company vision will help ensure your business thrives no matter what the world throws at it.Mark Flickinger is chief operating officer ofBIP Capital, a venture investor in the Southeast serving entrepreneurs, investors and operators to grow the emerging-company ecosystem. Petal Power Boosts Solar Cell Capacity

Petal Power Boosts Solar Cell Capacity Petal Power Boosts Solar Cell Capacity Both photovoltaics and plant photosynthesis absorb light and convert it into a different form of energy. Power conversion efficiency is greatly affected by incomplete absorption of the sunlight. To maximize conversion, it is important to capture as much of the suns light spectrum as possible, including light from all incidence angles as the angle changes with the suns position. Plantswhich have developed this remarkable capability through a long evolutionary processcan provide clues for how to broaden the absorption spectrum and incidence angle tolerance of future solar cells.Nature has evolved complex micro-structured and nano-structured surfaces on the leaves and petals of plants that are very efficient in harvesting incoming photons, says Guillaume Gomard, a photonics researcher at Karlsruhe Institute of Technologys Light Technology Institute in Germany. As both solar cells and plants should be efficient sunlight collectors operating under various illuminations conditions, that is, under different angles of incidence, we thought solar cells might benefit from the naturally designed structures found on plants. To investigate this idea, a research gruppe led by Gomard, including scientists from the Center for Solar Energy and Hydrogen Research, decided to study the optical and anti-reflection properties of the epidermal cells in different plant species. Their work showed that the epidermal cells of rose petals have especially good anti-reflection properties. When this cell structure was incorporated into an organic solar cell, it increased the cells power conversion efficiency by 12 percent for vertically incident light. The epidermis of a rose petal is replicated in a transparent layer which is then integrated into the front of a solar cell. Image Guillaume Gomard / KITWhy Rose Petals? When Gomard and his fellow scientist investigated the optical and antireflection properties of differ ent plant species, they focused especially on the antireflection effect of the epidermal cells. These properties are particularly pronounced in rose petals, where they provide stronger color contrasts and thus increase the chance of pollination. Using the electron microscope, We discovered the epidermis of rose petals consists of a disorganized arrangement of densely packed microstructures, with additional ribs formed by randomly positioned nanostructures, says Gomard. To produce a synthetic replica of the structure, the team created a negative mold of the epidermis in a silicon-based polymer called polydimethylsiloxane, and then pressed this negative mold into transparent optical glue that was left to cure under UV light. This easy and cost-effective method creates microstructures of a depth and density that are hardly achievable with artificial techniques, adds Gomard. The transparent replica of the rose petal epidermis was then integrated into an organic solar cell. This resulted in a power conversion efficiency gain of 12 percent for vertically incident light. At very shallow incidence angles, the efficiency gain was even higher. This is primarily due to the excellent omnidirectional antireflection properties of the replicated epidermis that is able to reduce surface reflection to a value below five percent, even for a light incidence angle of nearly 80 degrees, says Gomard. He also notes that each replicated epidermal cell works as a microlens that extends the optical path within the solar cell, enhancing the light-matter-interaction and increasing the probability that the photons will be absorbed.Flower PowerGomards research reveals that light-harvesting micro- and nano-hierarchical structures replicated from the epidermal cells of plantscan be exploited for photovoltaic applications when integrated into state-of-the-art organic solar cells. Their broadband and omnidirectional antireflection properties, combined with their light-trapping capability, result in significant conversion efficiency gains.Particularly surprising to Gomard was the angular tolerance of the replicated structures. If we take the example of reflection integrated over the spectral range of interest, namely between 3001,300 nm, it is just above five percent for an angle of incidence as high as 80 degrees, he says. In the saatkorn conditions, the reflection of a bare planar glass surface reaches more than 40 percent. Therefore, plant structures have very efficient omnidirectional optical properties and consequently are particularly well-suited to photovoltaic applications. This research leads to another basic question What is the role of disorganization in complex photonic structures?Plant structures are disordered at many levels, Gomard continues. We are currently using optical simulations to analyze those structures and figure out if disorder has a significant impact on the overall optical properties. We believe this research area has great potential, not only for photovoltaic applications, but also designing anti-glaring films for buildings or self-cleaning surfaces with additional light-collecting properties.Mark Crawford is an independent writer.Learn about the latest energy solutions at theASME Power Energy Conference. How to make your boss happy, in 60 seconds or less

How to make your boss happy, in 60 seconds or less How to make your boss happy, in 60 seconds or less If you’ve ever worked for a boss that makes the bosses from “Horrible Bosses,” “The Devil Wears Prada,” or “The Proposal” seem like a welcome alternative, you know that your relationship with your boss is important. In fact, when Gallup surveyed U.S. adults, they found that  50% of employees  left their job “to get away from their manager.”There isn’t one quick and easy way to have a great working relationship with your boss. You need to consistently produce great work and be a  considerate coworker. But there are still simple things you can do in 60 seconds or less to make your boss happy.Follow Ladders on Flipboard!Follow Ladders’ magazines on Flipboard covering Happiness, Productivity, Job Satisfaction, Neuroscience, and more!Business Insider spoke to career experts to find out what to do and why it works. Here’s their best advice.Check it before you send itYou know that feeling when you hit “send” on an email, then see a glaring typo or error and realiz e you can’t unsend it?It’s a lousy feeling, and it is avoidable. Proofread your emails and your work for typos and errors. If it’s too late for that, simply own your mistake, Vicki Salemi, a career expert at Monster, told Business Insider.“If something went out with an error, point it out. We’re all human,” Salemi said. “This is important because it shows that you don’t hide from potential typos or mistakes and that you’re able to quickly address it.”Volunteer for projectsOffer to work on different types of projects when you have time and think it is something you will excel at.Of course, the project itself will take more than 60 seconds, but it only takes that long to evaluate a project and decide to do it.“This works because you’ll become more versatile and it will help boost your resume for additional skills and experiences when you look for external job opportunities,” Salemi said.Ask for feedbackCheck in with your boss every so often to find out what yo u did well and how you can improve.“Not only will this help you stay on track for a raise or promotion, but it will force your boss to evaluate your work and - as long as you’re producing good work - recognize the good job you’ve done,” Georgene Huang, CEO and cofounder of the job review site  Fairygodboss, told Business Insider. As Huang says, it can be as simple as adding, “Please let me know if you have any feedback,” to emails to your boss or asking at the end of any one-on-one meetings.Handle mistakes wellEveryone makes mistakes sometimes, but not everyone handles mistakes maturely.“Accept responsibility for your actions, indicate what happened and how you’ve learned from it. Then move on,” Salemi said. “You’re better off pointing it out than trying to hide it.”One way to avoid making mistakes is to ask questions in advance if you are unsure of how to do something or what the expectations are for a project. Take a minute to think of any questions before starting a new project.Celebrate achievementsIf you are working on a project and a coworker does a great job, don’t keep it to yourself. And definitely don’t take all the credit.“If you’re at a department meeting and a colleague did a stellar job, publicly acknowledge your peer. This will probably boost your peer’s morale and simultaneously show your boss you’re a team player,” Salemi said.“By creating a positive atmosphere, your peers and others may return the accolades to you.”This article originally appeared on Business Insider. You might also enjoy… New neuroscience reveals 4 rituals that will make you happy Strangers know your social class in the first seven words you say, study finds 10 lessons from Benjamin Franklin’s daily schedule that will double your productivity The worst mistakes you can make in an interview, according to 12 CEOs 10 habits of mentally strong people

Congratulations to SIAs Best Staffing Firms to Work For

Congratulations to SIA’s “Best Staffing Firms to Work For” Congratulations to SIA’s “Best Staffing Firms to Work For” Congratulations to SIA’s “Best Staffing Firms to Work For” Each year, staffing industry executives look forward to the Staffing Industry Analyst’s Executive Forum. Its not just an opportunity  to hear incredible keynote speakers, attend industry-focused sessions and have unique opportunities to connect one-on-one with leaders in the staffing world, but also, it’s the event where SIA announces the winners of its annual “Best Staffing Firms to Work For” awards. This year, SIA’s Executive Forum was held in Austin, and was proud to take part again as sponsor of the awards presentation, recognizing the best in our industry for creating a great place to work. was proud to present Monster’s Senior Vice President and General Manager of Enterprise Talent Solutions  Penny Queller  returned for the second year to help present the awards, and she said it best: These companies set the standard for excellence in the staffing industry and are rewarded with a workforce that is committed, engaged and passionate about not only their personal success, but also the success of their company. “At Monster, we know how important it is to hire employees that are the right fit, and we’re committed to providing solutions that enable staffing firms to not only do this for their customers, but also for themselves.” Congrats to the winners We are honored to celebrate the staffing companies receiving this award in recognition of their best-in-class leadership, but we are especially proud of our customers on the list, starting with  Vaco, which took the top spot for North American firms with over 500 employees. Other winners included  Fusion Medical Staffing,  LiquidAgents Healthcare,  Health Providers Choice,  Austin Major Group,  LABUR  and  Charlton Morris, all incredibly impressive in their respective categories. Rounding out the list was one of our long-time partners,  Aquent, which secured the Grand Prize for firms under 50 employees. Honoring great places to work One of the reasons we love taking part in this award is that it’s not just about recognizing stellar business objectives, but it reflects what can only be described as the heart and soul of a staffing firm: its people, and how they feel about working for their employers. The winners were chosen as a result of a 40-question online survey completed by internal employees that measured 10 key engagement categories including teamwork, trust in senior leaders, feeling valued, manager effectiveness, compensation and benefits. At Monster, we work with staffing companies, but more specifically, we work with the people at staffing companies. We are so thrilled to see these great firms recognized for not only serving their clients with excellence, but creating supportive environments for the staffing professionals who work so hard to deliver results.

Business casual 5 ways to make dressing more affordable

Business casual 5 ways to make dressing more affordable Business casual 5 ways to make dressing more affordable While less formal than traditional business attire, business casual clothing is still professional enough to be appropriate for office wear. For men, “business casual” usually means slacks, a nice button-down or polo shirt and dress shoes. For ladies, it typically means a button-down blouse, paired with either dress pants or a dress and closed-toe shoes. An increasing number of businesses now allow business casual attire, rather than requiring employees to dress in traditional business clothing. In fact, such clothing is now welcome in more than 60 percent of businesses, according to a survey conducted by the  Society of Human Resource Management.Despite how common business casual wear has become, there is still a lot of confusion about what the term actually means. Many workers also struggle to find apparel that fits the business casual category without breaking the bank. Here are just a few simple ways to make business casual work for your wardrobe. What to wearLet’s start with the basics: What constitutes as “business casual” and what doesn’t? While the exact guidelines may vary from one employer to the next, there are a few rules that generally apply. For men, the business casual look is pretty simple: a nice shirt paired with dressy pants and professional-looking shoes. Long-sleeved button-down shirts are the standard, but short-sleeved button downs are usually suitable as well. Depending on your office, a nice sweater may also be acceptable. Look for dress pants or a nice pair of slacks or corduroy pants. For shoes, opt for dress shoes or classy loafers. The ladies have a few more options. Modest dresses are appropriate, but not required. Button-down shirts, wrap-around blouses and other dressy options work well for shirts. Bottoms can be dress pants or a knee-length pencil skirt. Opt for nice dress shoes, preferably with closed toes. Some employers allow heels with open toes, but many do not. Save your favorite strappy sandals for a night on the t own. What not to wearWomen should avoid spaghetti-strap shirts unless they are worn under a jacket or sweater that covers the shoulder. Don’t wear short skirts or dresses, and make sure all tops have modest necklines. Everyone should avoid inappropriate footwear at all costs like strappy sandals, flip-flops and athletic shoes. Leave the denim in your closet, and save the t-shirts for your days off (unless you’re wearing them as undershirts during the work week).Business casual on a budgetWhether you are starting a new job or your current job is transitioning to a new dress code that requires business casual attire, shopping for everything you need can get expensive - fast. Fortunately, there are several things you can do to find the clothing you need without breaking the bank - or at least purchase enough to get you through until your first paycheck hits your bank account.Check your closetYou may think you need to buy an all-new wardrobe, but you likely already have at least a f ew things hanging in the back of your closet that will work perfectly. That outfit you purchased to wear to your friend’s wedding last summer? You may be able to use it (or parts of it) for work.If you’re starting a new job, what about the clothing you wore to your interview? Digging through your closet is the best way to figure out what you already have to work with. For example,  plain white t-shirts  are perfect for wearing underneath dress clothes and layering to create a more elevated look. Even if you only find a couple of shirts, you now have a few things to work on coordinating with to create work-appropriate outfits.Go thriftingWhen you need to shop for clothes on a budget, your local thrift store is a good first stop. While there are a lot of duds and some outdated garb that wouldn’t be appropriate for any setting, there are also some pretty amazing gems just waiting to be found. Take the time to sift through the racks, and try on anything that you think might work. If you’re lucky, you could find several pieces that are perfect. Don’t forget to check out the purses and accessories!Find the perfect shoesYour shoes may not seem important, but they could be one of the most expensive parts of your outfit. Trying to find a pair of shoes that is suitable for office wear but comfortable enough to not leave your feet begging for mercy at the end of the day is often challenging. Look for a pair that is neutral in color (black works great) and provides adequate support for your feet. Rather than shopping for shoes to match every outfit, start by purchasing one pair that will work with just about anything. Buying your shoes first helps you save money by avoiding the temptation of trying to find the perfect pair for each individual outfit. This article was originally published on YourCoffeeBreak.

This is how to find joy 4 simple secrets to the good life

This is how to find joy 4 simple secrets to the good life This is how to find joy 4 simple secrets to the good life “Older and wiser.” You’re on board with that, right? Sure. But what if I said “older and more joyful?”That probably doesn’t click in the same way. Physically, getting old sucks. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:At ages eighty-five and up, one in three people say they have trouble hearing; 31 percent have trouble caring for themselves; half have trouble walking and living independently; and 28 percent say they have cognitive difficulty… Heart disease, cancer, diabetes, arthritis, Alzheimer’s and other dementias-all increase dramatically by age seventy and accelerate with each additional year.Youth is all smiles and hope; old age is aches and pains while you count down the days to the end, right?Wrong. They did a study at Stanford University tracking the emotions of a group of people ages 18-94. Guess what? Older people are happier. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:Older people consis tently reported just as many positive emotions as the younger participants, but had fewer negative ones. They also had more mixed emotions, meaning that they didn’t let frustration or anxiety keep them from saying they were happy. Consciously or unconsciously, they were making the choice to be happy even when there were reasons to feel otherwise… Using functional magnetic resonance imaging, or fMRI, the researchers found that the emotional processing center of older people’s brains, the amygdala, fired more actively when they looked at positive images than negative ones; younger brains reacted to both equally. In this, older brains resemble the brains of people who meditate.Elderly people are happier than younger people?!? Huh? But their bodies are falling apart! Their best years are behind them! How is this possible?A lot of what we think we know about aging is wrong. We have a lot to learn about getting older. And, more importantly, a lot to learn from older people. Remember : they’ve been your age - you haven’t been theirs.Author John Leland looked at the research on aging and spent a year shadowing a group of older folks to see what he could learn. His lessons are in the wonderful new book: Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old.As he explains: “Old age is the last thing we’ll ever do, and it might teach us about how to live now.”So here are four things we can learn about happiness from our elders…Those things that make you happy? Do themWe think of older people as set in their ways. Trying to get them to do anything new seems impossible. But what if instead of this being a weakness, it’s a strength?Old people know what makes them happy. And they do it. We have plenty of things we enjoy… and we never seem to get around to them. People we love… that we don’t make time to see.Older folks definitely miss out on some new stuff. And that might seem boring. But “new” often disappoints. And if your g oal is to be happy, then why not do what you know will work? From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:One compelling explanation for the elders’ greater contentment comes from the psychologist Laura L. Carstensen, founding director of the Stanford Center on Longevity. Her hypothesis, which she gave the wonky name “socioemotional selectivity,” is that older people, knowing they face a limited time in front of them, focus their energies on things that give them pleasure in the moment, whereas young people, with long horizons, seek out new experiences or knowledge that may or may not pay off down the line. And instead of simply doing those things that make us happy, we whippersnappers spend a lot of time on defense rather than offense. We play “discomfort whack-a-mole”, thinking that if we can just eliminate all the bad stuff, life will be nothing but rainbows and sunshine…Old people know that’s impossible. There will always be pain in l ife. (Sorry.) Karl Pillemer of Cornell University makes the distinction between “happy in spite of” and “happy if only.”We think we’d be “happy if only” every bad thing went away. And that’s ridiculous. Old people know there will always be challenges in life - but they choose to be “happy in spite of.” And that works. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:Gerontologists consider the tendency to sustain mixed feelings, rather than try to resolve them, as a component of elder wisdom, a recognition that life doesn’t have to be all good to be good, and also that it never will be. Troubles are always with us, and getting rid of this one or that won’t make us happy; it’ll just move another hardship to the head of the class. Karl Pillemer of Cornell makes the distinction between “happy in spite of” and “happy if only,” the former being a benefit of old age, the latter a vexation of youth. “Happy in spite of” enta ils a choice to be happy; it acknowledges problems but doesn’t put them in the way of contentment. “Happy if only” pins happiness on outside circumstances: if only I had more money, less pain, a nicer spouse or house, I’d be happy as a clam… Fulfillment need not be what’s just around the corner. In the end, wisdom lies in finding it in the imperfect now.Spend a little less time with all that is new and shiny and a little more time with what has always made you happy. Accept that in the game of “discomfort whack-a-mole”, there will always be more moles. But you can choose to be “happy in spite of” that.(To learn more about the science of a successful life, check out my bestselling book here.)So you’re making happier choices by going for the sure thing. But what’s something that can make you happier with what you already have?Express gratitudeWhen noted neurologist and author Oliver Sacks learned he had terminal cancer at age 82 his despair drove him to go on a three week cocaine-fueled bender that would make rockstars blush.Just kidding.Actually, he didn’t spend much time in despair. He was filled with gratitude for the incredible life he had been lucky enough to live. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:“I cannot pretend I am without fear, but my predominant feeling is one of gratitude. I have loved and been loved; I have been given much and I have given something in return; I have read and traveled and thought and written… Above all, I have been a sentient being, a thinking animal, on this beautiful planet, and that in itself has been an enormous privilege and adventure.”And research shows gratitude really does make us happy. When we step back from taking things for granted and the endless parade of wants and needs we crave, appreciating what we have fills us with joy. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:In each study, the subjects who wrote down something they were grateful for reported greater levels of well-being and more optimism about the coming weeks or days. The more often they wrote, the stronger the effect. Depending on how the study was constructed, they reported other positive effects: they exercised more, slept better, woke up more refreshed, or were more likely to have helped someone else with a problem. The amazing thing about gratitude is that you don’t have to get or achieve anything to feel it. All it takes is a change in perspective. You can feel it right now if you want.So please don’t wait until you get bad news from your oncologist in order to start.(To learn the 4 rituals that will increase how much gratitude you feel, click here.)Old age is sounding pretty good. But isn’t it boring? Not necessarily…Find purposeAs the old saying goes: “You’re not bored. You’re boring.” If you don’t have anything you’re passionate about, something that drives you forward in life right now - well, youâ €™re probably not going to suddenly discover it when you’re retired…But if you don’t have anything that excites you before you reach 80, don’t worry - you’re probably never going to see 80. People who have purpose in life are not only happier and healthier - they live longer. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:Researchers have long observed that older people who feel a sense of purpose in their lives tend to live longer, fuller, and healthier lives than people who don’t…“Find your purpose.” Yeah, doesn’t get more cliché than that. Corny. I get it. Well, let me throw in some added incentive: how about not losing your marbles?Patricia Boyle, a neuropsychologist at the Rush University Medical Center in Chicago, did an eight-year study looking at memory and purpose in life. She found that purpose did not protect people from Alzheimer’s…But amazingly, it did protect them from the effects of Alzheimer’s. Huh?After deat h, the brains of those with Alzheimer’s showed the same physical deterioration whether they had purpose in life or not. But when they went back and looked at the memory tests subjects had been given they found that the scores of the people with purpose more strongly resembled subjects who did not suffer from Alzheimer’s at all.And the stronger their purpose in life, the more protective it was. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:“It has a lifelong benefit but something unique happens in old age, where being goal-directed helps you stave off bad health outcomes,” she said. The good news, she said, is that people at any age can learn to form a purpose in life, either on their own or through simple interventions. Yours might be weak or strong, but you will benefit either way. “Part of it is getting people to sit down and say ‘What do I want my life to look like at the end of the day?’ she said. “‘What do I want my mark to be?†™â€What drives you? What inspires you? Feed that now and reap the benefits later. Don’t have hobbies - have passions.(To learn the seven-step morning ritual that will make you happy all day, click here.)In his year following older folks, Leland never heard any of them talk about their youthful workplace accomplishments. Not once. So what is important to them that you should be focusing on now?Double down on good relationshipsThey didn’t talk about work. They didn’t discuss the obstacles they’d overcome. And those material things they’d chased didn’t matter much anymore. What the older people did find joy and pride in was their families and their relationships. They’d gotten a lot more Zen. Sociologist Lars Tornstam calls the phenomenon “Gerotranscendence.”From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:In his surveys of people ages 74 to 104, asking how their values had changed since they were 50, nearly three-quarters agreed with the statement “Today I am less interested in superficial social contacts,” and two-thirds said, “Today I have more delight in my inner world”; 81 percent agreed with the statement “Today material things mean less.”So what’s that mean for you? Make those friends now. Don’t just invest in your retirement fund; invest in your relationship fund. It’ll make you happier now and it’ll make you happier later. It will also extend your life. There are a number of reasons why women live longer than men. But a big one is because they’re usually much better about maintaining a good social circle. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:In a study that followed 1,500 Californians for eight decades, Friedman and Martin found that “widowed women tended to thrive-they lived longer than the still-married women.” They built social networks, herded their kids, did all the things they put off when their husbands were ill. Widowed men, on the oth er hand, tended to go quickly. And while you want more offense and less defense when it comes to doing the things you enjoy, when it comes to relationships, playing some “D” is valuable. One of the reasons old folks are happier is because they prune their social circles and get rid of the bad apples. From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:When he started interviewing them about their lives, they described changes in their values as they got older. One was that they became more selective about how they spent their time and whom they spent it with… As Laura Carstensen writes, “Bad relationships may be more harmful than good relationships are beneficial.”(To learn how to make friends as an adult, click here.)Okay, we can’t beat the old fogeys - so we’d better join them. Let’s round up what we’ve learned and find out the easiest way to get started on being young like you’re old…Sum upHere’s how to find joy: Those things that make you happy? Do them: Take a break from “new.” Listen to the music that has always made you happy. Spend time with the people who have always made you happy. Express gratitude: I just gave you valuable advice. The least you can do is say “thank you.” Jeez. Find purpose: Don’t have hobbies. Have passions. Double down on good relationships: Build your friendship 401K. Invest in good relationships now. The compound interest that comes from pals is incalculable. Hopefully you’re feeling more positive about getting older. Actually, you’d better be. Turns out that how you feel about living to a ripe old age has a big effect on whether or not you actually do.From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:A long-term survey of people in Ohio found that those who had positive perceptions of aging, measured by whether they agreed or disagreed with statements like “As you get older, you are less useful,” went on to live an average of 7.5 years longer, a bigger boost than that associated with exercising or not smoking.Do what makes you happy. Show gratitude. Find purpose. And invest in your relationships. Realize how surmountable most of the challenges you struggle with are and, like John Leland, realize just how amazing - really amazing - life is.From Happiness Is a Choice You Make: Lessons from a Year Among the Oldest Old:This may be the one-sentence essence of what I learned in my year among the oldest old : to shut down the noise and fears and desires that buffet our days and think about how amazing, really amazing, life is… I couldn’t live wholly in the moment, because I had a future to think about, but if I had learned anything, it was to live as if this future were finite, and the present all the more wondrous as a result… Gratitude, purpose, camaraderie, love, family, usefulness, art, pleasure â€" all these are within my grasp, requiring of me only that I receive them. Seven Easy Resolutions to Improve your Recruitment Strategies

Seven Easy Resolutions to Improve your Recruitment Strategies Seven Easy Resolutions to Improve your Recruitment Strategies Seven Easy Resolutions to Improve your Recruitment Strategies Picoult As you develop your recruitment strategies for the year ahead, consider this idea: give applicants a pleasant surprise. How can something so simple be effective, you ask? When you deliver the unexpected in the hiring process, it makes a powerful impression on job applicants. It creates positive memories that set your company apart from competing employers, helping you attract top talent. Of course, youve got to nail some fundamentals in order for this recruitment strategy to work. Even the most delightful surprises cant make up for basic shortcomings in the career opportunity youre offering for example, a very uncompetitive salary and benefits package or an unsafe work environment. However, if youve got those table stakes covered, then pleasant surprises can give you the edge you need to win the war for talent. In the context of business interactions, just what is a pleasant surprise? Its something that you do, say, or deliver that is unexpected, positive and memorable relative to competitors. Often times, it can be a small gesture, but one that speaks volumes about your business values. Start with Solid Recruiting Practices Ask job seekers what constitutes a pleasant surprise and theyll probably cite things like an employment application thats easy to complete, a job description thats clear and informative, or a recruiter who returns phone calls. Those might seem like basics, rather than pleasant surprises. Yet so many businesses disregard the quality of their applicant experience when candidates come across a company that consistently delivers on these fundamentals, they take notice. Ive addressed this concept in previous recruiting articles and videos. However, without diminishing the importance of those fundamentals, todays focus is on a powerful complement to traditional recruiting strategies. Impress Applicants with Pleasant Surprises That complement is about not just nailing the basics, but delivering something more. So in 2012, when youre trying to recruit great hires, consider surprising your job applicants by applying these ideas: Make eye contact and smile from 10 feet away. In our smartphone-addicted culture, its rare that people make eye contact with one another, let alone do it from a distance. When a job applicant walks into your store or approaches a reception desk, and is greeted by a heads up, smiling face, its unusual and striking. It sends a refreshing message that applicants dont often receive:youre important to me and you have my attention. Offer VIP greetings. Many employers may not realize it, but they frequently treat job applicants with discourtesy (e.g., unreturned phone calls). Turn that to your advantage by treating applicants (especially your finalists) like VIPs. When calling them to schedule a final interview, turn the conversation into more than a robotic calendaring exercise. Mention how excited everyone is to meet them, and how glad you are that theyll be paying you a visit. Apply the same approach when the applicant arrives onsite. Dont treat them like a number or shuffle them around like a piece of paper focus on making them feel welcome. Anticipate needs.Part of making the applicant feel welcome is anticipating their personal needs. Depending on how long their trip was to your location, they may appreciate a bottle of water or directions to a restroom. If you have a receptionist greeting visitors, have them offer these things to the applicant upon arrival (or, if not, offer them yourself). Even if the candidate declines, theyll appreciate the offer and view it as a signal that you actually care about the wellbeing of others. Provide directions on exit.If applicants are local, you likely have their address. If theyre traveling from afar, you probably know if they flew in or took a train. When their onsite session ends, hand them written directions for getting back to the airport, train station, or just driving home. If theyre leaving around a meal time, highlight some local restaurants on the map. All this takes is a simple Google Maps query, but applicants will be amazed by your considerate effort to make their travels a little easier. Give a swag bag. As you whittle down your list of applicants, consider giving them a basket of promotional items from your company (a mug, t-shirt, or small gift card). This gesture would be reserved just for the final few candidates, so it wouldnt cost much, but is guaranteed to make a memorable impression. After all, how often is it that job applicants go to an interview and leave with a gift? Offer a shadow session.Applicants may be thrilled with everything they hear about your business and the role, but they may be left wondering whats it really like working there? If you have confidence in the quality of your work environment, consider offering the most promising applicants a shadow session with an existing employee whos already doing the job. Even if its just for one hour, it gives applicants an unvarnished look at the role theyve applied for, and an opportunity to pepper a future potential colleague with questions. Its a pleasant surprise for the applicant because it reflects uncommon transparency, and a genuine effort by the employer to ensure a good mutual fit. Demystify the compensation package.Eventually, youll make a job offer to an applicant. But the games not over there, because the individual might still be considering competing offers the opportunity remains to influence them with a pleasant surprise. After making a verbal offer, follow-up with a polished information packet that clearly and simply describes all the elements of the package such as compensation information, benefits, training programs, and other unique offerings (e.g, employee discounts). Many businesses view this as an administrative communication with a prospective employee. View it instead as a final sales pitch, a platform for making the applicants decision easy and straightforward. Incorporating pleasant surprises into your recruitment strategy particularly those that make the candidate feel good or special in some way create positive, memorable impressions. As such, they can be very powerful sources of differentiation, in any type of business interaction. Presuming youve got the recruiting basics nailed, its the pleasant surprises that applicants will remember when they return home and evaluate their employment options. How to Be More Likable at Work and Make Friends - The Muse

How to Be More Likable at Work and Make Friends - The Muse How to Be More Likable at Work and Make Friends Even though there were around 20 of us in the conference room, the atmosphere was pretty subdued. It had been a long, stressful week, and while this work party was supposed to be a celebration of a project we’d finished- it looked like most people were ready to go home and climb into bed. Then Alex walked in, and the vibe immediately changed. She’s probably the most charismatic, well-liked person in the office, and just having her there made everyone else feel more energized, cheery, and talkative. We all know people like Alex. For the longest time, I thought Alex’s personality was totally organic- that you couldn’t cultivate likability. Well, I’ve realized that’s not entirely true. Most of us will never be Alex-status, but we can do several simple things on a routine basis to not only become more well-liked, but also happier. 1. Look Out for the Little Things During a small team meeting, I mentioned I had an idea for a potential new section for our site. Five minutes after we wrapped up, an email landed in my inbox. It said: “Hey! Just wanted to say I loved your section idea. I can tell you really put a lot of effort into thinking about why it would benefit our readers and how we could build it out.” Who was it from? Alex, of course. Alex is my peer- so this note felt different than getting one from, say, my boss. She didn’t have an obligation to send it, making it that much more meaningful. And her observation was spot-on; I’d spent a long time thinking about the exact things she’d mentioned. I’m pretty darn sure Alex makes it a regular habit to acknowledge the small things her colleagues are doing well that probably aren’t getting recognized by anyone- because they are relatively minor. Now I’m following her lead and making a point to say something nice (and genuine!) to at least one professional per day. This requires me to pay attention to what the people around me are working on- but I should be doing that anyway. 2. Ask About People’s Passions I love podcasts- like, I seriously geek out every time a new episode of Longform comes out. That’s why I was so excited when a user on Twitter took it upon himself to send me some podcast recommendations. Everyone loves talking about their passions, so give them a chance to get enthusiastic with you! It’s really flattering when someone cares enough about you to a) notice what you like and b) bring it up. Maybe you notice your boss’ boss occasionally tweets his marathon results. Next time there’s a marathon in your area, email him the link and add, “I heard you’re a runner; are you running in this one?” Right away, you’ve got a connection. (Not a LinkedIn one- a real one.) Or suppose you see one of your colleagues post an Instagram shot from the last concert she went to. When you bump into her in the hall, say, “I loved that concert Instagram you posted. How long have you been into jazz? Where are your favorite places to go?” This even works with people you’ve never met before; I still keep in touch with the podcast guy from Twitter. Talking to people about their interests suggests you see them as more than just their jobs. It shows you care about them on a human level. They’ll like you more for it- plus, you get to learn cool details about people at your company or in your field. 3. Do Five-Minute Favors One day, I swung by Alex’s desk to ask her to help with me with an Excel spreadsheet that wasn’t formatting properly. She had to make a phone call, so I told her I’d consult someone else. But when I got back to my computer, I saw Alex had messaged me a YouTube tutorial that helped me resolve the issue. Alex- and other super likable people- are masters of the five-minute favor. They’re constantly doing small good deeds for other people. In turn? Other people are beyond eager to help them out. Five-minute favors are a huge boon to your reputation, and as this example proves, you don’t have to neglect your own responsibilities to do them. You can wait for people to ask for help, like I did with Alex. Or you can proactively volunteer it. When the web team unveils the new site, you can take five minutes to send them your thoughts. When you notice two colleagues have mutual interests (because you’re paying attention!), you can offer to introduce them. When someone you know announces a new side project, you can promote it on social media. 4. Say “Hi” Enthusiastically After watching how Alex interacts with people, I realized she did one key thing that’s so simple, so easy, I can’t believe I had never thought of it before. She says hi to everyone she sees. And not a lame little “hi,” either, but an enthusiastic, heart-felt, “Hi!” Most of the time, we’re stressed, busy, anxious, or tired- which means we end up giving perfunctory little nods or smiles to others when we greet them. But this lack of excitement implies we don’t really care about other people, or at the very least, can’t be bothered to show we care. I’ve committed to saying “Hey!” or “Good morning!” or “Long time no see!” to everyone I come across, complete with a huge smile. Not only do I end up feeling genuinely more excited to see them, it’s wonderful to see their faces light up and to get a real greeting in return. 5. Say “That Sounds Hard” I stole this phrase from Paul Ford, the writer, who explained in an essay on Medium you should “ask the other person what they do, and right after they tell you, say: ‘Wow. That sounds hard.’” Why? “Because nearly everyone in the world believes their job to be difficult.” At first, the idea of saying, “That sounds hard,” to everyone I met made me really uncomfortable. Wasn’t that fake and manipulative? Then I realized everyone’s job is hard. If you’re a Starbucks barista, you’ve got to stand for hours at a time in a small space, dealing with customers who are often angry or irrational. That’s hard. If you’re writing code for a scrappy startup, that’s hard. If you’re managing a department and trying to please both your team and your boss, that’s hard. I can’t think of a single profession that doesn’t have a degree of difficulty in it. Saying, “That sounds hard,” makes people proud of themselves and their abilities. It also gives them an opportunity to open up and describe either their satisfaction or their frustrations with their jobs, which I promise you will lead to better conversations. Plus, they won’t feel the need to prove themselves, which means you won’t have any of those frustrating ego clashes that often dominate discussions. End result? More honest, genuine discussion! After reviewing these five habits, I’ve realized they come down to one basic concept: being nice. We can’t all have Alex’s charisma, but we can certainly show other people we care. And they’ll like us for it.

Why you feel unsatisfied in your career (and how to solve it)

Why you feel unsatisfied in your career (and how to solve it) Why you feel unsatisfied in your career (and how to solve it) We sure do a great job of covering up our anxiety. Our stress. Our feelings of self-doubt, frustration, not fitting in and general dissatisfaction from the workplace, don’t we? The question that’s worth asking yourself is - at what cost? Now, trust me, this isn’t some treatise that you can just sift through that culminates in me telling you to, “Quit your job.” That’s trite. And it’s often not the best advice. What I’m saying is, you have to be smart about identifying what’s holding you back, and how to equip yourself to transform your situation and build what you really want on the foundation of your current situation. Many of us in the workplace aren’t finding meaning in what we’re doing, despite some of us having cool perks like a ping pong table, soda machine or ability to drink happy hour beers on Fridays. We want more than just the token amenities or feeling that millennials or young adults have to be specially catered to in some contrived way. We want a ca lling, a reason to keep moving forward and growing where we are, or that impulse to move on and carve out our own niche elsewhere, or on our own, will emerge even stronger. One thing I’ve learned is that it’s extremely difficult to be your best, think creatively, have a strategic mindset and contribute confident, bold ideas when you’re stressed and full of doubt about your upward mobility in a job. A substantial portion of millennials (and many employees for that matter) are living with a lot of workplace anxiety.“A BDA Morneau Shepell white paper discovered that 30% of working millennials have general anxiety.” Source: Psychology TodayWe all have to start somewhere, and sometimes survival and financial means need to be satisfied at the risk of some lesser pleasures. But we should never sacrifice the meaning of our job or the opportunity for advancement in the name of just treading water. “Just getting by.” Because just getting by can snowball into far worse things. It l eads to anxiety and poor “hygiene factors” like dissatisfaction with our supervisors, low pay and nebulous job statuses - you know, where we never quite know where we fit in an organization, and we’re too far down in the hierarchy to even be privy to those whispers, much less conversations. We’re also overworked and far too often, underpaid for the workload we’re asked to tackle. Take this Work Stress Survey finding and let that sink in for a minute:“A 2013 finding from the Work Stress Survey showed, “more than eight in 10 employed Americans are stressed out by at least one thing about their jobs. Poor pay and increasing workloads were top sources of concern reported by American workers.” Source: HuffPostWhat to do about itOne thing I believe is that you forfeit the right to complain if you’re not at least spending some time pursuing that thing you truly love, even if it’s on the side. That doesn’t mean your feelings or reasons for being unsatisfied don’t mat ter. But I can tell you this - I’ve continued to hold a full-time professional job throughout most of my career, while I build my entrepreneurial life on the side. And I know many others who are living this life.I’ve been successful. The time spent writing, coaching others, speaking, and also coaching high school basketball has enabled me to become the man I’ve always wanted to be. Maybe you’re already doing this, or observing the lives of many peers, or success stories like Ken Jeong, Andrea Bocelli or Joy Behar. These are all people who started in much different professions than the ones they’re in now.Joy Behar was still teaching high school English at the age of 40!Ken Jeong became a medical doctor in his late 20s, practicing medicine, and didn’t appear in his first film until his late 30s!Andrea Bocelli was a defense attorney who worked into his mid-30s in the legal profession before leaving and letting his beautiful voice take him to the top of the musical world.W hen you feel unsatisfied, you have to first look inside of you and think about why this is happening. Identify the things in your environment that are contributing to your feeling of inadequacy, stress or worry. How much of this is self-inflicted, and how much of what you’re experiencing requires you to make a change and move to the outside?Sometimes leaving a job is the right move, and sometimes the adversity you’re facing in the moment is an immense opportunity and test designed to get you to overcome your emotions or an external challenge that will refine and strengthen you.Pay close attention to the behaviors that are causing you stress, worry and concern. Observe what they are and understand them. Consciously plan your day around minimizing these and also facing your fears head-on.Here are 5 Ways to Solve the Unsatisfied Problem and Begin Making Bold Progress Toward Your Ideal Career When you’re feeling overwhelmed, determine whether there’s a more productive and efficient way to tackle your workload. There may not be, but maybe through your attitude, confidence and self-encouragement you can embrace your situation and make it competitive in a fun way. It’s not ideal, but embracing the struggle is sometimes the surest sign that you’re maturing and growing, while having the self-awareness and stamina to strive for something better. If you feel underpaid, if you feel undervalued and that you’re not a part of the strategic conversations where you are, then start leveraging your voice in a unique way with leadership at your company. Be proactive and take initiative - start first by testing your ideas out on social media and among friends. Assess your value by leveraging tools like Glassdoor and web research that will help you explore both entrepreneurial, consulting or traditional path positions. The right fit is out there. It just might not be via the conventional ways of thinking that existed 10 years ago. Be creative and start by imagining and planning for what you truly want. Leverage your skill set and use tools like Gallup’s Strength Finder to determine what you’re really good at. Invest in your strengths. Take a professional development course, learn a new software skill, get a certification or hands-on experience around a skill that inspires you. Then, begin researching how you can utilize that skill for higher monetary value. And don’t forget to take a deep breath. The end of your career is not near! It’s just beginning. One thing I’ve observed in high achieving millennials is that we put so much stress and burden on ourselves so early on. Be patient. Keep working. Play the long game. You have to let time play its part, while grinding and staying positive in your pursuit. Be willing to take a shot! Indecision is crippling. So many people don’t understand why they’re not climbing the corporate ladder, or why they’re so unhappy in a job they thought would open new horizons and doors. This predicament is likely to continue when you don’t act - when you stay right where you are. Because then, you’re not growing. You’re not learning. To feel satisfied and happy in your career, you’re going to have to take chances and get to the “Why” of what’s holding you back. From there, you need to build the ideal career in your mind first, then begin to act on it. It’s not going to happen immediately - it takes small steps. But when you do the work and design your future, you will reap the rewards you dream about today.Find your breakthroughJoin my newsletter and check out my Amazon Bestselling book,  The Value of You. 5 tips to warm up your winter workouts

5 tips to warm up your winter workouts 5 tips to warm up your winter workouts Willing yourself to  work out outdoors  through the winter  is hard enough as it is (seriously, go you). But unfortunately, the weather doesn’t just make convincing yourself to exercise harder; it makes the warm-up portion harder too. We focus a lot of our attention on how to stay healthy when  getting our sweat on in the scorching heat, but those shiver-filled workout sessions in the dead of winter also need our attention. So, for those of you who are set on running, swimming, or cycling no matter the temp, Matt Kite, a coach and director of education for  D1 Training, has some tips about how to get and stay warm before and during your workout.1. Raise your heart rateIn the middle of summer, we can often get away with some half-assed stationary stretches (though even then they’re not ideal). But once the temperatures drop, you need to make sure you’re doing dynamic movements during your warm-up. “The key here is making sure to mix in dynamic movements that not only stretch th e muscles but also warm them up thermally by challenging and raising your heart rate,” Kite explains. He suggests beginning with “full-body movement prep,” such as plank walks, then progressing to high knees or burpees.2. Take your timeIt’s natural to want to get in and get out when it comes to winter workouts (or, rather, out and back in), but don’t shorten your warm-up routine simply because it’s “too cold,” Kite cautions. He says the assumption that you’ll warm up more quickly if you skip straight to cardio is an incorrect - and dangerous - one: “In fact, spend additional intentional time warming up the muscles and increasing blood flow.” Plan on a good 15 to 20 minutes.3. Adjust your atmosphereBecause an extended warm-up can be challenging in inclement weather (hey, no one wants to stand in the cold longer than needed), Kite recommends changing where you do your warm-up altogether. There’s no reason not to bask in the warmth of your home, gym, etc. whil e you ready your body for the outdoor portion of your workout. Plus, this will accelerate the warm-up process. “You still may need to do a few warm-ups outdoors,” Kite says, “but you will be much better primed heading outside after an indoor workout.”4. Dress the partGearing up for your mid-winter workout requires some strategizing. “Trap the heat intelligently,” Kite says. “If the weather is really brutally cold and even wet, keep those under-circulated areas like feet, hands, lower legs, and even arms covered with a breathable but warm clothing.” (Marino wool and fleece are great, BTW.) But it’s not just a see-who-can-layer-the-most-clothing contest. Materials that lose their heat-retaining properties after they trap moisture - such as spandex and even 100 percent cotton - will actually make you  colder  once sweat starts to soak into them.5. Make it routineNow that you know you can’t slack on this part of the exercise process, get into the habit of allotting the time for it. While it’s still bearable outside, Kite recommends developing a few well-rounded warm-up routines that you genuinely enjoy and can easily memorize. Once you have those down and it starts to get chillier, seamlessly schedule in the additional time it takes to warm up in the cold. “If your group run or workout is at 6am every day, set your schedule and alarm 15 to 20 minutes earlier than usual,” Kite suggests. And don’t worry - it’ll only be a few more months until it’s warm again! This article was originally published on Brit + Co.
